Our study draws on the Conservation of Resources theory and self-regulation literature to propose that resource depletion mediates the relationship between job complexity and job crafting and to examine the moderating effect of mindfulness on this relationship. Using three-wave survey data from a sample of 446 frontline employees in Macau, we found that resource depletion indirectly transmits the negative impact of job complexity on job crafting. Additionally, our results suggested that individual differences in mindfulness mitigate this indirect relationship. This study uniquely examines the self-regulation process in the job complexity-job crafting relationship. It demonstrates that resource depletion does not necessarily hinder job crafting for certain job holders who employ mindfulness.
